My issue is that calls are not immediately recorded once I pick them up, and I also want to get rid of the auto answering feature.

for test purposes, i set call recording to automatically record calls. once i picked up the incoming call, the call was immediately recorded.
depending on the laws of various jurisdictions, you may be required to notify the called party that the call is being recorded as soon as the called party picks up your call. you should consult with appropriate legal counsel.
zoom phone has options to play a recorded message or other means to indicate that the call is being recorded. these recording will play first.
